‘Here we don’t have to hide our ambition’: the rise of the women-only workspace

It’s a drizzly, cold evening in January. The steps outside 11 Rathbone Place, a five-storey Georgian townhouse just off London’s Oxford Street, are covered in brick dust and the door – nondescript, black, chipped – has electrical tape stuck to it. A slogan plastered across the huge front windows paraphrases Virginia Woolf: “A woman must have money and a room of her own.” I press the bell, which looks broken; there’s silence followed by laughter and a clatter. The door flies open, and there stands Debbie Wosskow clad head to toe in red sequins. “Come in!” she grins, a human glitterball in the midst of a building site. “And welcome to the AllBright Club!” This “hard hat tour” is obviously a far more glamorous affair than I’ve dressed for.

Wosskow (a 42-year-old entrepreneur who sold her company, Love Home Swap, last summer for £40m) and her business partner Anna Jones (41-year-old ex-CEO of the magazine publisher Hearst) have been furiously busy since late last year, when they announced plans to open a women-only private members’ club. Tonight they will host a party for 150 of the 400 founder members – Wosskow calls them women “of all ages and all stages” – who were chosen by a panel to ensure a diversity of professions, ages, ethnicities and experience. Seventy per cent of applicants said their reason for wanting to join was “building their network of other women”. The AllBright has already attracted actors Naomie Harris and Ruth Wilson, Mobo awards founder Kanya King, Martha Lane Fox, Sarah Brown and women from business, politics, media, business and fashion; Wosskow and Jones’s goal is a total membership of 1,000, paying £50 a month.

“The name comes from that amazing Madeleine Albright quote,” says Wosskow. “You know the one: ‘There is a special place in hell for women who don’t help each other.’ Those words really resonate with Anna and me.”

The club is undecorated and devoid of furniture – it won’t open officially for two months – but the scale of their ambition is clear. “All the rooms are named after Bloomsbury feminists,” says Wosskow. “We just had to, because of the area’s links to women like Virginia Woolf. The interiors will be inspired by that time, too.”

From the art on the walls to the hand wash in the toilets, the AllBright will champion female talent and female-led businesses, Wosskow explains. Beth Greenacre (who curated David Bowie’s art collection) will be selecting work by British female artists for the club. As well as places to hold meetings, work stations, a blow-dry bar, a yoga studio and a bar and kitchen, there will be talks, exhibitions, debates and networking events.

It is not unique in its aims. In London alone, women-only centres include the We Heart Mondays co-working and community space; the Sorority, which counts presenter Katie Derham and film-maker Gurinder Chadha among its members; and the well-to-do Grace Belgravia.

So why now?

“The data speaks for itself,” Wosskow says. “In 2016, only 2.17% of all capital raised went to female-led businesses. Only one in six people in senior leadership positions within corporations are female. One in 10 women say they want to start their own business – but they don’t. Why is that? When people accuse clubs like ours of sexism, I let the stats do the talking. When women have 50/50 representation, then we’ll hang up our stilettos.”

Jones cites another motivation: research by management consultants McKinsey & Co. “We know that women get better qualifications than men when they come out of education,” she says, “and this research showed that when women arrive in the workplace, 50% say they have ambition. Within two years, however, that’s dropped to 16% and their confidence has halved. So we have got some big issues that we feel we need to talk about.”

Issues, perhaps, like a 2016 report by the TUC that showed half of all British women have been harassed at work. Or the study released last year that found that one in four women in UK workplaces have had their appearance commented upon by a colleague, compared with just one in nine men.

“We see this space as being part of a movement,” says Wosskow. “We are ambitious because the scale of change that needs to happen for women in the workplace is great. And if we can help women build networks, skills and confidence they can deploy outside this building, then we believe we can do that.” She points to the AllBright Academy, which runs business courses in London and Manchester, aiming to give students the practical skills they need to advance their careers.

Naomie Harris says the reasons she joined the AllBright were as much personal as political. She cites girlfriends who have run their own businesses for years but don’t know how to take it to the next level, and her mother. “She was a single parent. She decided she was going to leave her job in the Post Office and start a career as a writer, and she did that entirely on her own, without any guidance or support. It was incredibly challenging. So I thought of her and what she would have needed, and how it would have been so beneficial for her to have had an organisation like this, where she could share her ideas and experiences with other women. These spaces were always needed, but it’s just now being recognised.”

It’s a mission shared by the Wing, another private club for women (publisher Tavi Gevinson and Glossier entrepreneur Emily Weiss are members), whose first branch is in the shadow of the Flatiron building in Manhattan. Founded in 2016 by Audrey Gelman – a former press aide for Hillary Clinton and longtime best friend of Lena Dunham – and businesswoman Lauren Kassan (both in their early 30s), the Wing now has a waiting list of 8,000. Questions for prospective members include, “If you were to have dinner with three renowned women, who would they be?” (Gelman’s answer is: journalist Tina Brown, author Fran Lebowitz and actor Rosie Perez).

With several branches in New York and Washington, the pair have plans to open on the west coast of the US this year, and then expand into the UK and Europe. “The Wing was opened three weeks before the election, when we had a really different belief about where the country was headed politically. Then everything changed,” says Gelman. “I’m from a political background and didn’t want to assume that our women were looking for politically motivated events at the Wing, or that our members were necessarily interested in the things I’m interested in – but they really were.

“That’s meant the activities are so much more than just people turning up, plugging in their phones or switching on their computer and working on their own things. There’s a real interest in political activism at a grassroots level and actually being the change, which is so encouraging.”

The obvious drawback to all these clubs, however, is also their selling point: exclusivity. While both the Wing and the AllBright say they manage their membership to encourage a “diversity of professions, ages, races and social status” (as Gelman puts it), hand-picking women of either high status or potential excludes the women who may most need help. How likely is it, really, that the woman with a great idea who works on the supermarket checkout to make ends meet will benefit from such a place?

But Gelman believes the Wing is inclusive, and cites having a number of transgender members such as Chelsea Manning and the model Hari Nef as proof. Both women are, of course, hardly below the radar. When I ask who her members are, she explains that she “aims not to have an easy answer to that question”. “Most of them love the eclectic backgrounds of women in the club,” she says. “Say we host a breakfast for women from a certain area of New York – we may have a teacher sitting next to a doctor, sitting next to a local politician. To both me and our members, the most interesting rooms are the most varied rooms.”

But with membership at the Wing costing $215 (£150) a month, women have to be wealthy to even apply.

Inclusivity has also been preying on the minds of Wosskow and Jones. “We’ve made 10 bursary memberships, which we will award to selected candidates from different industries,” says Wosskow. “We’ve also kept the pricing of the club affordable at £50 a month, which is less than a gym membership. We want to make it accessible to young women, so we have a discounted rate for under-27s. We just want women in there who are going to get a lot out of it.”

Layla Rivelino, 30, opened We Heart Mondays in east London in November 2017, with Andre Sinclair, 29. With a background in events and social media, Rivelino says she wanted to create an affordable space (monthly membership starts at £25 and you can cancel at any time) for the people she most enjoyed working with throughout her career – women.

“I wanted to provide somewhere that brings women together, where they won’t be judged, where they can network with each other and have as much fun as possible,” she says. “Our members come from the creative industries – bloggers, photographers, freelance journalists, PR people, a few who run startups. It’s a good mix.”

She believes that single-sex working environments are more productive and have a better atmosphere. “Women who come into our space feel more comfortable. They know that certain things that can occur within a mixed office won’t occur here. The whole idea of having a ‘safe space’ has really become a talking point only recently, but it’s long been needed.”

Lourdes Avila Uribe is a freelance writer based in New York, and a member of the Wing. The 33-year-old says joining the club has been life-changing for her, not only because it means she has somewhere to work, but because she gets to meet other people who share the same values. A fan of the club’s monthly women’s history classes, she also praises its Wing Woman speed-dating nights, film festival and cooking classes.

“Women in this city were really looking for a safe space to be themselves,” Uribe says. “Not having men there makes a huge difference. You don’t realise the tension of living your day-to-day life until you are in a space without them. You feel that lift.

“I don’t have to be guarded now, don’t have to listen to men talking all the time. I didn’t realise how much I had craved this until I joined the Wing. It’s so professionally inspiring to be around women with a great work ethic, and it’s bonding not to have to hide your ambitions. It’s hilarious to me when men bitch and moan about women having a few places like this when the whole world is their safe space. The fact some think we can’t have just one spot is laughable.”

Gelman agrees that completely men-free space changes the dynamic. “Women really let their guard down,” she says. “They say they can focus more easily. This idea of all-female spaces being like a catfight is a media invention. Women-only spaces are environments of mutual support, not competition. We have members who wear the hijab, and in here they can remove it because there are no men present. The other day I saw a woman who was pumping [expressing breast milk] while on a conference call and getting her hair done. This is a space where women can do what they need to do.”

Back in Rathbone Place, the AllBright’s Hard Hat cocktail party is in full swing. Wosskow and Jones are determined that their spaces will be “fun places to hang out and have a drink” as well as to learn and network. If tonight is any indication, they’ve already got that sussed. I’ve rarely seen so many stylish women in one place.

I strike up a conversation with a woman in her early 30s who has come alone. An international banker, she is overjoyed at having made it through the selection process, because the AllBright will provide her with somewhere to entertain her growing crop of female investors. “Until now,” she says, “there’s been really nowhere for me to take them.”

The AllBright, however, does allow men in the club, providing they are the guest of a female member, which feels like a bit of a cop-out. Surely allowing men in any capacity will jeopardise their USP?

But Wosskow says that the club is “not anti-men”. “We have male investors in our business and men on our advisory board, and there are great, supportive and open men in our world who understand things need to change and are willing to put their money where their mouths are,” she says.

“We did a talk in Manchester recently,” says Jones, “and a guy stood up in the Q&A session and said he has two daughters in their teens and asked, ‘How soon do you think you can fix this situation?’ I answered honestly: I think it is going to take a long time. But we’ve just got to start bringing men like him with us on our mission. We have got good friends 10 or 20 years older than us and they say working environments are not much better now than they were when they started in their careers. It’s depressing.”

It’s a sentiment echoed by Lane Fox, who made her name with an internet startup 20 years ago. “I keep thinking back to when we founded Lastminute.com and it just feels like another world,” she says, recalling a trip last year to the Women’s March in Washington DC. “There was an older woman there holding a placard that said: ‘I can’t believe I still have to deal with this shit.’ I’ve only been working 25 years and I feel like that. But it is interesting how rapidly things have unravelled – or, depending on your point of view – begun to clarify, as always, led by the slightly outlying example of Hollywood.”

If the AllBright is anything to go by, they’re in with a chance. Wosskow and Jones aim to open four sites by the end of 2019, elsewhere in the UK and beyond.

How does Harris respond to the criticism that clubs like hers are sexist? She laughs. “So many boardrooms are men-only, yet women have to deal with that every day of our working lives. Women need our own spaces to galvanise ourselves, to get back into the workplace in a powerful way and to redress the balance. Ultimately, having single-sex spaces is not a future that any of us really want – we don’t want any form of segregation – but it seems we desperately need that. For now at least.”

What would a truly disabled-accessible city look like?

To David Meere, a visually impaired man from Melbourne, among the various obstacles to life in cities is another that is less frequently discussed: fear.

“The fear of not being able to navigate busy, cluttered and visually oriented environments is a major barrier to participation in normal life,” says Meere, 52, “be that going to the shops, going for a walk in the park, going to work, looking for work, or simply socialising.”

That’s what makes an innovative project at the city’s Southern Cross train station so important to him. A new “beacon navigation system” sends audio cues to users via their smartphones, providing directions, flagging escalator outages and otherwise transforming what previously a “no-go” area for Meere.

“I no longer have to hope there’s a willing bystander or a capable staff member to provide direct assistance,” he says. “And on a very personal and powerful level it allows me to use this major transport hub in one of Australia’s largest cities with certainty and independence as a parent with small children. It’s a real game-changer.”

Meere is just one of the hundreds of millions of people with disabilities who live in cities around the world. By 2050, they will number an estimated 940 million people, or 15% of what will be roughly 6.25 billion total urban dwellers, lending an urgency to the UN’s declaration that poor accessibility “presents a major challenge”.

For the physically disabled, barriers can range from blocked wheelchair ramps, to buildings without lifts, to inaccessible toilets, to shops without step-free access. Meanwhile, for learning disabled people or those on the autistic spectrum, the cluttered and hectic metropolitan environment can be a sensory minefield.

Although the Convention on the Rights of Persons with Disabilities and laws such as the Americans with Disabilities Act, Britain’s Equality Act and Australia’s Disability Discrimination Act aim to boost rights and access, the reality on the ground can be very different, as Guardian Cities readers recently reported.

And yet, cities benefit from accessibility. One World Health Organisation study described how, like Meere, disabled people are less likely to socialise or work without accessible transport. Cities also miss out on economic gains: in the UK the “purple pound” is worth £212bn, and the accessible-tourism market an estimated £12bn.

Some cities, however, are leading the way.

Mapping apps make navigating cities a doddle for most people – but their lack of detail on ramps and dropped kerbs mean they don’t always work well for people with a physical disability.

Take the hilly city of Seattle, where several neighbourhoods have no pavements at all, and many streets have a slope grade (or tilt) of 10% or even 20%.

The University of Washington’s Taskar Center for Accessible Technology has a solution: a map-based app allowing pedestrians with limited mobility to plan accessible routes. AccessMap enables users to enter a destination, and receive suggested routes depending on customised settings, such as limiting uphill or downhill inclines. The image above shows Seattle streets coloured by incline: green means flat; red means a slope of 10% or above.

For example, while Google Maps sends pedestrians from University Street station to City Hall via Seneca Street, with its steep 10% grade, AccessMap sends them via Pike Street instead – a slope of less than 2%.

It also supplements data from Seattle’s Department of Transportation and the US Geological Survey with information from mapathon events. Now the Taskar Centre’s related OpenSidewalks project is taking it further by crowdsourcing extra information, such as pavement width and the location of handrails.

Singapore: universal design

By 2030, one in five Singaporeans will be over 60, with this “silver tsunami” driving awareness of ageing and disability. The city may not historically be known for inclusive practices, but has recently won praise from the UN for its accessible “user-friendly built environment”.

The Universal Design principles drawn up by Singapore’s Building Construction Authority have encouraged accessibility in new developments since its launch in 2007.

CapitaGreen, in the central business district, is a 40-storey office block that has won a host of UD awards. Completed in 2014 at a cost of S$1.3bn (£700m), the Toyo Ito-designed structure features column-free spaces and a low concierge counter to help disabled people move around the building more easily.

Lift doors stay open longer, handrails flank both sides of staircases, and the chairs have grab handles. A hearing induction loop enables clearer communication for those using hearing aids, while Braille directions, tactile guidance and easy-to-read pictographs help the visually impaired. Routes into the office from underground pedestrian walkways and two Mass Rapid Transit (MRT) stations are barrier-free.

Singapore’s MRT has also been working to improve accessibility over the past decade. The 30-year-old nework has been getting more lifts, wider gates and tactile guidance, and more than 80% of the 138 stations have at least two barrier-free routes.

The title of world’s most accessible metro system, however, probably goes to Washington, DC. All 91 subway stations are fully accessible, along with its rail carriages and the entire bus fleet.

Sonoma: autism-friendly design

The Sweetwater Spectrum Community is a net-zero energy model of housing for adults with autism in Sonoma, California.



People with autism can be hypersensitive to sound, light and movement, and become overwhelmed by noisy, cluttered or crowded spaces. Sweetwater Spectrum, a $6.8m supported-housing project in Sonoma, California, aims to address this.

The site, which opened in 2013, includes four 4-bed homes for 16 young adults, a community centre, therapy pools and an urban farm – all designed by Leddy Maytum Stacy Architects according to autism-specific principles recommended by Arizona State University to promote a sense of calm.

Along with simple, clear lines, the homes are designed so residents can clearly see spaces across thresholds. Noise is kept to a minimum thanks to quiet heating and ventilation systems and thoughtful design, such as locating the laundry room away from the bedrooms. Fittings and decor reduce sensory stimulation and clutter, with muted colours, neutral tones and recessed or natural light.

At the centre of the venue, owned by the Danish Muscular Dystrophy Foundation, is a vast, circular sports hall, with an aerial ropeway and climbing wall for wheelchair users and an integrated pulley system. Outside, a 100m ramp spirals up from the base of the hall to a sky lounge. (The ramp can also be used as a wheelchair racing track.)

The 24 hotel rooms each have ceiling hoists, electronic curtains, beds that can be automatically raised or reclined, adjustable height sinks and accessible toilets. By the waterside, a private bathing jetty is wide enough for wheelchairs and accessible via a ramp.

“Accessibility must be felt but not seen,” says foundation director Henrik Ib Jørgensen. Musholm, which cost €14.5m (£12.9m) to build, is run as a social enterprise. “Lack of accessibility, other people’s assumptions, body ideals and a lack self confidence among people with disabilities are often the biggest barriers for diversity,” he adds. “We wanted to create a place where there is space for differences.”

Denmark is also home to what is widely regarded as the world’s most accessible office building. The House of Disabled People’s Organisations in the Copenhagen suburb of Taastrup is the shared headquarters of some 30 different disability groups. Built in 2012 for 178m krone (£21m), the Universal Design includes drive-through lifts so wheelchair users don’t have to turn around, and small, tactile knobs on railings so blind people can easily tell which floor they are on.

Chester: an accessible historic city

Chester in north-west England is renowned for its two-mile circuit of Roman, Saxon and Medieval walls and its elevated walkways, called Rows. But the city’s historic status belies its role as an accessibility champion: last year it became the first British city to win the European commission’s Access City award.

The Rows are accessible with ramps, a lift and an escalator, while the council’s 15-year regeneration strategy prioritises accessibility in new developments.

Take the £300m Northgate shopping and leisure development, to be completed by 2021. The site will include accessible stores, restaurants, housing and a 157-room hotel including eight accessible rooms with ceiling hoists. The hotel will include a changing places facility for people with complex or multiple and profound disabilities. (Unlike standard accessible toilets, these include a height-adjustable changing bench, adjustable sink, a toilet designed for assisted use and hoist.) Chester already has six such changing places facilities, including one at the recently opened bus interchange, and more are planned around the city.

The accessible design of Chester’s year-old cultural centre, Storyhouse, was created after feedback from disability groups and the council’s access team. The £37m theatre, cinema and library complex has seven accessible toilets, a changing places facility, flexible seating for groups of disabled theatre-goers, audio description and hearing loops. Backstage, there is an accessible toilet, accessible changing rooms and lift.

Melbourne: Bluetooth audio cues

As David Meere discovered, in Melbourne, Australia, an eight-month pilot scheme is currently transforming how visually impaired people navigate public space. The project at Southern Cross station rail terminal uses Bluetooth and free GPS smartphone app BlindSquare to create a beacon navigation system.

Users receive audio cues via their smartphones, providing directions or real time information about issues such as escalator outages. Outside, the app provides real time directional information; inside, where GPS is unreliable, 20 wireless Bluetooth beacons means users still receive information. Audio cues include advice such as: “Approaching three escalators on left, followed by a set of doors – the doors on the left are automated.”

The trial is led by the charity Guide Dogs Victoria, which plans to install similar systems at Melbourne Zoo, Albert Park (home to the Australian Grand Prix) and the Docklands area.

“In many situations, the person with low vision and blindness will have greater knowledge than the sighted person,” says Alastair Stott of Guide Dogs Victoria. “It’s a complete role reversal.”

The gulf between men and women at work – in both pay and status – is likely to widen unless action is taken to tackle inequality in high-growth sectors such as technology, say researchers at this week’s World Economic Forum summit in Davos.

A new WEF report on the future of jobs finds the dominance of men in industries such as information and biotechnology, coupled with the enduring failure of women to rise to the top even in the health and education sectors, is helping to reverse gender equality after years of improvements.

The report estimates that 57% of the jobs set to be displaced by technology between now and 2026 belong to women. According to Saadia Zahidi, the WEF’s head of education, gender and work, this underlines that global efforts to reduce gender inequality in business are stalling.

“We’re really looking at a worsening of inequality, particularly in IT but across all sectors,” Zahidi said. “We are losing valuable opportunity to reduce gender inequality.”

The warning comes at a historic moment in the 47-year history of Davos: for the first time, the annual gathering of the world’s political and financial leaders in the Swiss mountain resort will have all-female co-chairs, in an attempt to increase awareness of longstanding gender and other inequalities in business and wider society.

The seven women chosen to lead the meeting come from all sectors of society: from the head of the International Monetary Fund, Christine Lagarde, to Chetna Sinha, an Indian social entrepreneur focused on micro-finance for female entrepreneurs.

Sharan Burrow, general secretary of the International Trade Union Confederation and another of the seven co-chairs, said the fact that no men have been appointed to any of the meeting’s strategic roles this year “sends a strong signal that all is not right with the world”.

Burrow, an Australian union leader who described herself in her acceptance speech in 2010 as a “warrior for women”, said recent events had made it even more important to speak up for gender equality in the workplace and society at large. “We saw a wave of misogyny unleashed last year and it’s been allowed to escalate by government and corporations,” she told the Guardian.

The US president Donald Trump, who is expected to attend Davos this week, was “partly responsible for unleashing” this wave, she added.

Despite introducing a quota in 2011 designed to increase the number of female delegates attending, men continue to dominate Davos. Just 21% of some 3,000 delegates are women.

The WEF’s annual gender gap report at the end of last year calculated that the gulf between male and female opportunity had widened for first time since it started gathering data in 2006. “The global economic model has failed working people and failed women more than most,” Burrow said. “In the world of work, using any set of indicators, progress for women has stagnated. This has been driven by corporate greed and profit, more than anything.”

Chetna Sinha, the founder and chair of the Mann Deshi Foundation, believes that the all-female panel will bring gender inequality into “the heart of the corporate/business world, and that’s a really useful thing”.

She is particularly keen to ensure that “voices of poor women” are heard, adding that the panel emphasises the diversity of experience at Davos, with non-governmental and grassroots organisations joining the political and business leaders. “At Davos, I see myself representing the fractured world,” she said.

Zahidi, whose team’s report on the future of work is published on Monday, identified two potential causes for the stalled progression of women in business. First, the fact there are fewer women working in high-growth areas such as IT, biotech and infrastructure, leading to a “smaller pipeline” even as larger numbers of women are going into higher education to study the relevant subjects.

Second, Zahidi said that even in high-growth sectors which typically employ lots of women – such as education, health and the care sector – the “leadership positions are still dominated by men”.

Despite widespread warnings about increasing automation – robots (real and virtual) doing the work of human beings – hitting so-called blue collar jobs in manufacturing, less has been said about “pink collar” jobs in customer service and administration typically held by women. Zahidi said corporations needed to consider organisational change at all levels of the workplace. “It needs a holistic approach from companies when thinking about gender equality – not just board-level positions. Diversity leads to creativity, which is even more necessary in a world undergoing an industrial revolution,” she said.

Each year, studies such as one from accountancy firm Grant Thornton in 2015, Women in business: the value of diversity, point out that companies perform better when they have at least one woman on the board. Yet change has been glacial and, after years of some improvement, is beginning to stall.

Mervyn Davies, the former senior banker and minister whose 2011 report set a 25% target for women on FTSE-100 boards, is not attending Davos this year. He applauds efforts to increase participation at the meeting, and believes any future progress will be led by “upwardly focused activism” rather than the old model, exemplified by Davos, of “downward discussion”.

“I think the mood of society is really changing very speedily. We are at a tipping point where the up-and-coming generation is going to say ‘we’re not going to tolerate this,’ ” Lord Davies said, adding, “We’ve got to get women back in all workplaces.”

Two years after his final report on the issue, Davies talked about the entrenched opinions he faced even as a successful chairman of a leading bank, Standard Chartered. “I faced a huge amount of hostility from men. I was a member of their club and because I was an insider they accused me of being an agent provocateur from the inside.”

His final report called for one third of all FTSE-350 boards to be held by women.

Despite the signs of stagnation, both Davies and Zahidi, who last year authored a book about the impact of more women joining the workforce in the Muslim world, are optimistic, partly because of the next generation. “The fact there has been a very public conversation around sexual harassment, around the #MeToo and the Time’sUp movements – all of this reflects the fact that a much larger number of people care about the influence of power,” said Zahidi. “There is now positive momentum and we need to make sure material change is achieved.”

Zahidi points out that among the younger people attending Davos, the so-called global leaders and global shapers, 54% are women.

Arriving in Davos, Burrow said: “We have the power in our hands to really change. The question is, do we have the courage?”

Carrie Gracie: fearless leader of battle for equal pay at the BBC

At the height of the expenses scandal in 2009, a little-known BBC news presenter made the headlines by revealing her £92,000-a-year salary on air and getting into a public spat. Carrie Gracie told a Labour peer that, unlike the MPs charging for “chandeliers and manure”, she never even claimed for telephone calls “because I understand what public service is about”.

Gracie returned to the headlines last week when she resigned as China editor and accused her employer of illegal pay discrimination. A dispute simmering since last summer, when publication of BBC pay scales first revealed how few of the best-paid stars were women, boiled over and led to days of outrage and mockery over the BBC and its treatment of women.

In an interview for the BBC’s Woman’s Hour, Gracie explained that she had turned down a £45,000 pay increase that would have taken her overall pay to £180,000, but left it below that of two male international editors, the US editor, Jon Sopel, and the Middle East editor, Jeremy Bowen.

“I didn’t want more money – do you understand – I wanted equality,” she said. Support was immediate and widespread: within hours, #istandwithcarrie was trending on Twitter, with women including Clare Balding and Gabby Logan tweeting their support.

The row has been painful for the BBC, exposing deep divisions among some of its best-known staff and evoking memories of the Savile scandal when its failure to act became symbolic of wider social injustice. In raising issues of inequality and fairness, Gracie has put the BBC at the heart of two of the defining issues of our age.

Miriam O’Reilly, the former BBC presenter who took the corporation to court for ageism and won, said the reaction proved that dissent was now much more widespread: “I don’t think I’ve experienced anything like it; the reaction has been incredible.”

Political reaction has been swift, too. The newly appointed culture secretary, Matt Hancock, warned the BBC that “much more action is needed”, while the parliamentary select committee called on Gracie and the BBC director general, Tony Hall, to give evidence this week. The committee is expected to hear from some of the more than 200 women who have lodged grievance procedures against the BBC over pay disputes.

After an award-winning 30-year career at the BBC, Gracie is conscious of the criticism about the highly paid women leading the charge for equality. In her letter announcing her decision, she wrote: “Many of the women affected are not highly paid ‘stars’ but hard-working producers on modest salaries. Often, women from ethnic minorities suffer wider pay gaps than the rest.”

Jane Bradley, a former BBC journalist who now works for Buzzfeed, reflected the distaste many felt when a leaked recording of a conversation between John Humphrys, the BBC’s highest-paid news presenter, and Sopel showed him making light of the issue. “Hilarious banter from Humphrys who earns £600k a year whilst (female) friends of mine work overnight shifts to produce the programme on £38k.” One BBC news employee said: “This affects so many women of all ages, grades and ethnicities and in every kind of job. Carrie has a lot of support.”

The issue of equal pay is not entirely straightforward, however, with complexities and contradictions everywhere apparent in a system in which pay relates to the individual and not necessarily the job. Gracie pointed out the illogicality in the fact that her pay as a returning BBC News presenter of £145,000 “will be paid more for sitting in warm studio than hurtling round country of 1.4 billion 24/7. Strange.” With a wage boosted by her stint in Beijing, she will presumably be paid more than some of her colleagues doing exactly the same job.

The BBC would be breaking the law if it attempted to cut the wages of its male employees; instead, it needs to encourage them to take a pay cut voluntarily. Humphrys is one of the few to have gone public with his own decision to take a £120,000 cut, which still leaves him earning roughly four times the prime ministerial wage for working 15 hours a week on the Today programme and presenting Mastermind.

Amid rumours that Huw Edwards and Chris Evans were both being encouraged to think about how much they are paid, one senior BBC editor said: “I think the men will have to give up the money. They [the BBC] can’t force them, but they can just make it so uncomfortable for them.”

Some observers argue that there is a distinction between covering the US, which is on the main news programmes all the time, and the newer beat of China, with its surveillance and other hardships. In an interview during a period of long-service leave to supervise her children’s A-level exams, Gracie spoke of these difficulties: “I find it a hard environment, very punishing, the pollution, congestion, travelling, intensity of surveillance, difficult ethical issues.” Yet some at the BBC point out that Bowen, who has worked as a war correspondent for much of his career and whose driver was killed by Israeli mortar fire in 2000, has suffered from post-traumatic stress disorder.

One editor suggested it was typical of Gracie to stir things up. Another said: “She is very direct, good fun and a good person, but maybe quite naive, definitely idealistic.”

The daughter of an oil executive and born in Bahrain, Gracie joined the BBC as a trainee producer in 1987 after going to both Edinburgh and then Oxford universities, where she graduated with a first-class degree in philosophy, politics and economics.

She was Beijing correspondent from 1991 until 1995 and fitted in an MA in design for interactive media as well as a degree in Mandarin. She first moved back to the UK in 1999 because her young daughter was ill. In 2005, she was diagnosed with breast cancer but returned to work as soon as she could.

Her former husband, the Chinese rock musician Jin helped to look after their two children, now 21 and 19, while Gracie spent half the year in China. Her frequent trips home to London included her first stint as a Today programme presenter last summer.

During her 30 years at the BBC, there have been several pay scandals. In 2009, when Gracie was disclosing her salary, Jonathan Ross was on a £16.9m three-year contract and the deputy director general Mark Byford was about to be given £1m to leave the BBC. Greater disclosure and a squeeze on public finances have conspired to change the culture so that such high pay at a public broadcaster is distasteful.

Full disclosure of all those earning more than £150,000 a year was only agreed in the last charter settlement and the BBC has announced plans to cut £80m from its news budget. The pay deals of men from the earlier era now look outdated. “This is a hangover from the age when money was thrown around to stop people getting poached,” said one BBC News insider. “Now there’s a sense that £300,000 is quite a lot of money for a nice job which lots of people want to do.”

Some blame the former director general John Birt, who is credited with making the BBC more competitive in the 1990s but also for introducing market-based reforms. “This should mean the BBC gets back to the pre-Birt era, before these people were treated like stars, not journalists,” said one insider. Several mentioned the fact that the BBC’s status as a trusted news source, still watched by millions, was worth a pay cut. “If it’s money you need, the BBC is not the place,” said a supporter of BBC women. “If public service and a good living wage is, then please stay.”

The BBC’s handling of the crisis has attracted a huge amount of criticism. From its initial statement that its pay was “fair”, to its decision to stop any presenter who had ever expressed any support for equality from reporting on the issue, BBC management appeared surprised by a turn of events it must have known about for weeks.

It took Fran Unsworth, the newly appointed first female head of news, more than 24 hours after the story broke to send an email to all staff: “Pay is an issue that we need to resolve swiftly and get right. This is a priority not just for me, but for the entire BBC.”

Its continuing insistence that an independent audit of on-air presenters would be published within a few weeks did little to assuage the doubts of those who refused to believe last year’s report of rank-and-file staff, which found “no systemic discrimination”.

As so often in the past, the BBC finds itself, often unwillingly, at the forefront of changes demanded by society. From April, all larger employers will be legally obliged to publish their pay for men and women.

Given the insults traded over the past week, it is perhaps surprising that Gracie and O’Reilly ended the week on a positive note. Tweeting after her last shift for Today, Gracie said that although the week had been a “bit W1A, referring to the BBC comedy: “What other news organisation would let you call it secretive and illegal on #equalpay, + still let you front flagship show? Despite troubles, #BBC IS GREAT.”

O’Reilly, who now campaigns against ageism and sexism, said times had changed since she quit the BBC a year after her successful court case because of “humiliating” treatment. “This is an opportunity now, not just for BBC women but for all women. If you can show that you can stand up to being treated unequally to men, women will benefit all around the country.”

Eight big ideas for 2018 by Ed Miliband, Maggie Aderin-Pocock, Jay Rayner, Sophie Walker and more

AN AGE OF CRISIS: WHAT A GREAT OPPORTUNITY…

2018 is all about reclaiming reality, opposing governmental and corporate paradoxes, and dissecting lies, before they become a new truth, the new normal – a new reality.

A moment of crisis is also the moment in which new movements come into focus and new ideas are formed. I’m excited by Forensic Architecture, an interdisciplinary group based at Goldsmiths College in London, which includes artists, journalists, architects, film-makers, lawyers, data analysts and activists.

Forensic Architecture is the name of the research group as well as an investigative practice that crosses fields. It is grounded in the use of architecture as an “optical device”, employing forms of spatial analysis, mapping and reconstruction, overlaid with witness testimony and visual documentation. The group has undertaken a series of investigations into human rights violations and acts of state and corporate violence that have informed military, parliamentary and UN inquiries.

At the same time, Metahaven, a Dutch design studio, deals with information democracy and corporate identity. Its most recent work, The Sprawl, considered the “ways in which fantasy can be designed so as to seem or feel like a truth … how propaganda multiplies within that upload/download architecture; an architecture in which both fact and fiction can exist side by side and even overlap”.

These groups are, in many ways, the contemporary version of the Independent Group, a collection of radical young artists, writers and critics who in the 1950s called the Institute of Contemporary Arts (ICA) their home. And if the groups look similar, then this is because the struggles are too.

EMBRACE THE IDEALISM OF THE YOUNG

A major reason to be cheerful in politics in 2018, and for years to come, is young people. Amid the gloom that has hung over politics and society since Brexit and Trump, young people have represented the most noticeable countervailing force. We saw it this year at the general election, and we have seen it in the waves of young people engaged in the anti-Trump movement, the #MeToo campaign and much else.

The significance lies not just in another set of people demanding progressive things, but a set of people with a new set of demands, unencumbered by the past and driven by the circumstances of today. People born after the fall of the Berlin Wall, for many of whom LGBT+ rights, a new wave of feminism, the fight against climate change and an openness to radicalism are part of their generational DNA. When they look at the mess previous generations have made, they are driven to this desire for something better. Our deeply unequal world, including inequality between generations, is turbocharging this movement, which is not scared to demand big change.

Their idealism will often be dismissed as naivety or worse, as every wave is always dismissed, including the 1960s wave of feminism and anti-war sentiment. But older generations should resist the “we know better” impulse, the tendency to being a “centrist dad” as the term goes. Of course, this idealism is not always right, but its spirit is essential, and the demand it embodies for a new, fairer, more equal society should be embraced.

Pessimism and cynicism achieve nothing. By contrast, the energy and vitality of this new generation can help defeat Trump and lead us to build a post-Brexit Britain that doesn’t float off into a low-wage, offshore tax haven.

Just as the causes of earlier generations of young people, once dismissed as outlandish and radical, eventually became mainstream, so too it can happen again. They are the best hope for the transformation of the country we are to the country we can become.

What we are is determined by our genes and by the sequence of the four chemicals – nucleotides – that make up the strands of our DNA. Fifteen years ago scientists sequenced and mapped the DNA in the human genome: they determined the order of the three billion nucleotides that make up our genetic material and they established (roughly) what the different parts of the genome do.

That has been extraordinarily powerful in helping us understand how life works and what it is to be human. But to say we have sequenced “the” human genome is misleading. Our genomes are all different, and if we are to understand susceptibilities to disease, or how people will respond to certain treatments, we need to correlate the health of individual people with their individual DNA sequences.

2018 should see this begin to happen. Thanks to advances in DNA sequencing technologies, and contributions from private sources, government and charities, it is now feasible to read the precise DNA sequence in every volunteer recruited to UK Biobank. Set up 10 years ago, UK Biobank represents a cohort of half a million people between 40 and 69, all of whom contribute information about diet, activity, body measurements and other personal information, as well as samples of blood, urine and saliva. Participants have agreed to have their health monitored, and approved researchers from academia and industry have access to all the anonymised data.

Already UK Biobank has transformed our understanding of health and disease, improving diagnosis and care for those with cancer and rare diseases. But if every participant has their genome sequenced, the prospects for understanding and treating disease, including obesity and mental health disorders, will be extraordinary. We do not know what we will find, but we can be confident it will transform our understanding of what it is to be healthy and what it is to be sick.

TIME TO BUILD PRIDE IN OUR ROADS AND RAILWAYS

Our built environment is so integral to our lives that most of us rarely think about it – we take it for granted. We can say the same about the design of our infrastructure and how it affects people and place. It rarely gets the attention it deserves.

As architects and designers our focus has been on buildings at the expense of everything else. We can all think of our favourite building, but can you name a great streetscape, road junction or railway viaduct? That’s because often what defines the infrastructure of our countryside and cities is the miles of security fences, concrete noise barriers and railway stanchions.

Reimagining our built environment is one of the greatest opportunities we have to put a healthier, more compassionate and greener philosophy into place.

From stations to bridges, roads to railways, electricity pylons to flood defences,our infrastructure should engender national pride and a sense of local ownership. Look to the past, and there are plenty of great examples from Brunel’s bridges to Bazalgette’s sewers and pumping stations to power stations reimagined for the 21st century, as in Battersea and Bankside, now Tate Modern.

The UK consistently nurtures some of the best engineering, technical and architectural minds in the world, but we are building it elsewhere.

The good news is that big projects such as HS2 – the largest infrastructure project in the UK for a decade – has committed to high-quality design from the outset.

Britain has proved it is capable of designing and building world-class infrastructure. Add that to a commitment to invest hundreds of billions over the next decade, and this is an exciting prospect. I see 2018 as the year Britain rediscovers its infrastructure mojo.

Of all the falsehoods peddled by the pro-Brexit lobby, the most egregious was the notion that it was a decision for our future; the impact of the decision to leave the European Union on our food chain was instant, with the devaluation of sterling leading to an acceleration in food price inflation. By November this year it was running at 4.2%, a third higher than the headline rate.

In 2018 it is only going to get worse: the price of food will continue to rise ahead of general inflation, and as a weakened pound makes exporting ever more attractive, the major retailers will find themselves locked in competition with international markets for produce. Expect to see the big four supermarkets – Sainsbury’s, Tesco, Asda and Morrisons – softening up their customers for higher prices. Meanwhile, the discounters, especially Aldi and Lidl, which keep prices low by restricting choice but buying in enormous volume, will flourish.

The optimistic view is that this should all be good for food producers in 2018. In reality, Britain’s farmers have rarely benefited from competition among retailers, which have always prioritised shareholders over suppliers. What’s more, farmers have their own price issues. Few food items are the result of a solely domestic supply chain. They depend on inputs – seedlings for fruit growing, for example, or animal feeds – from abroad and the prices of those have also risen. More pressing are the accelerating labour issues. British agriculture depends on migrant labour, and there is increasing evidence of a reluctance to come to work here, both because the wages are worth less when sent home, and a growing perception that Britain is a less welcoming place for workers from abroad.

This is all going to be felt most keenly in the restaurant sector, which is preparing itself for a brutal 2018. Those ingredient price rises, combined with increased business rates, a shortage of vital staff from abroad and a general softening in consumer confidence, are expected to result in many restaurants going bust. For Britain’s food industry the next 12 months are not expected to be kind.

We all know Einstein was a pretty smart chap, but few things show how ahead of his time he was as the recent detection of gravitational waves, which came out of his theory of general relativity, and is now transforming the way we look into space.

In this theory, Einstein merged three-dimensional space and time into a four-dimensional continuum called spacetime. Within it, mass causes distortions in spacetime and this manifests itself as gravity (you may have seen this shown as a distortion of a rubber sheet). A gravitational wave is formed when two or more super massive objects collide, resulting in ripples in spacetime that, like ripples on a pond, expand outwards into space.

Einstein published his theory in 1916, but it would take another hundred years, until 2016, for the first confirmed detection of a gravitational wave. Why did it take so long?

The challenge was that these ripples are minuscule. The measurement needed is the equivalent of detecting a movement of 1mm over the distance between us and Alpha Centauri (our neighbouring star about 25 trillion miles away). It sounds impossible, but the gravitational wave has a very distinct signature that can now be detected.

The joy of this is that it gives us a whole new way of doing astronomy. For thousands of years observations with the eye, telescopes, photographic plates and digital detectors all relied on detecting electromagnetic waves – one of the few things that can travel through the vacuum of space.

Ligo (Laser Interferometer Gravitational-Wave Observatory) can now make these challenging detections and is now fully operational after a big refurbishment. And with five confirmed gravitational wave detections in the past 18 months, we are gaining momentum – many more exotic collisions should be detected in 2018. A whole new field of astronomy is being established, and it all stems from Einstein’s genius.

Politicians could make 2018 the year that women matter, not by talking about equality but by creating it. Not by telling women to try harder – (“All you need to lift centuries of oppression is to ask better for that pay rise and stop making lifestyle decisions about babies”) – but by understanding the structural inequalities holding women back. By remaking our economy, our society and our institutions.

That would mean understanding that harassment is caused by a power imbalance and is not the result of occasional deviant behaviour; that austerity and welfare cuts damage women because they are designed to; that unaffordable childcare hurts national productivity; that we all get less from gender-blind spending choices.

We could all share care if paternity leave was funded and extended. We would all value it if we saw the benefits of investment in it: care yields twice the economic benefit of investing in construction. The next generation could thrive on relationships based on consent and respect if we taught equality in classrooms. And ending competitive tendering of women’s services could give the specialists who understand how to end violence against women and girls sustainable grant funding to do that work.

We could create a fairer future. If Brexit is the process of remaking our relationship with the world, women must be at the negotiating table. If Brexit is the result of our qualms about immigration, we must build a new system that gives women equal chances to build new lives, with access to public funds. If Brexit is opportunities for all, then women’s jobs and rights must be protected and extended as part of trade talks.

2018 marks the centenary of a small group of white, wealthy women winning the right to vote. It should also mark the year when all women, in all their glorious diversity, could finally vote for their equality.

We have seen a shift in the nonfiction market to “authentic” voices such as memoirs of doctors (Adam Kay’s bestseller, This is Going to Hurt), nurses (Language of Kindness by Christie Watson, to be published in May), shepherds (James Rebanks’s No1 bestseller The Shepherd’s Life) and surgeons (Henry Marsh, Paul Kalanithi). I suspect this trend of “real” people writing about “real” experiences will continue.

But it is fiction that gives voice to our greatest fears and the political upheavals of 2017 have proved a great distraction to the necessary occupation of reading fiction. I can see sweeping love stories that take us away from the Twitter rages of world leaders (Ruth Jones of Gavin and Stacey fame and Jojo Moyes have new books out early in 2018), complex thrillers that take us closer to how the world works (McMafia on BBC1 from 1 January is taken from Misha Glenny’s book on the links between international crime and business), and fantastical stories to transport us (Harvill’s big debut, The Mermaid & Mrs Hancock by Imogen Hermes Gowar).

Added to this, the Weinstein earthquake and its inability to swallow Trump will result in a new narrative conversation. In the 80s and 90s, movies such as Fatal Attraction, Basic Instinct and Disclosure emerged from Hollywood’s sense of a perceived threat posed by a new working female population, and I suspect Hollywood will find a way to give voice to the #MeToo movement. I also believe one response to “populism” will be detailed and specific stories of human struggle, filled with nuance, complexity and ambiguity. Most of all, the huge diversity of voices in Britain that have been waiting to be heard will find a place in the mainstream, and as we move away from continental Europe politically and economically, we will find expression in the bigger questions and multifarious voices in this country.
